1. Empathise and define

1.1 Identify the key organisational stakeholders affected by the challenge (e.g., employees,
managers, executives, remote workers, diverse employee groups, unions, customers, etc.)

The two distinct, current and strategically significant challenges affecting organisations within the
South African organisational context in the new world of work that will be critically analysed are,
firstly, the challenge of managing a hybrid and remote workforce whilst ensuring sustained
employee well-being and productivity, and secondly, the challenge of digital transformation and the
resulting skills gap, specifically regarding the adoption of Fourth Industrial Revolution (4IR)
technologies and Human Resource Information Systems (HRIS).

For the first challenge, the key organisational stakeholders affected are primarily employees,
specifically remote workers who face isolation and blurred work-life boundaries, managers who
must supervise from a distance, and the HR department which must formulate new policies
(HRM4802, Study Guide, p. 125). Executives are also stakeholders as they are concerned with
productivity and organisational culture. For the second challenge, the stakeholders include
employees whose jobs may become obsolete or who require reskilling, managers who must lead
digital change, IT specialists who must implement the systems, and the HR professionals who must
drive the digital HR strategy (HRM4802, Study Guide, p. 55). Unions are also critical stakeholders
in both challenges, as they represent employee interests regarding working conditions, job security,
and fair treatment during times of significant change (HRM4802, Study Guide, p. 31).

1.2 Critically analyse:

1.2.1 the underlying organisational, technological, social and strategic drivers contributing to the
challenge,

The first challenge, managing a hybrid and remote workforce, is driven by a confluence of factors.
Technologically, the rapid advancement and increased accessibility of digital collaboration tools and
cloud-based systems have made remote work feasible (HRM4802, Study Guide, p. 5). Socially, the
Covid-19 pandemic acted as a massive catalyst, forcing a global experiment in remote work that
shifted employee expectations towards greater flexibility and autonomy (HRM4802, Study Guide, p.
6). Strategically, organisations have recognised the potential benefits of remote work, including
reduced overhead costs, access to a wider talent pool, and increased organisational agility and
resilience in the face of disruptions (HRM4802, Study Guide, p. 6). Organisationally, this shift
challenges the traditional, office-centric models of management and culture, requiring a fundamental
rethink of how work is designed, managed, and evaluated.

The second challenge, digital transformation and the skills gap, is driven by the technological
imperative of the Fourth Industrial Revolution (4IR), characterised by artificial intelligence,
automation, and the Internet of Things (HRM4802, Study Guide, p. 5). Organisational drivers
include the strategic need to remain competitive by increasing efficiency, innovation, and
data-driven decision-making (HRM4802, Study Guide, p. 9). Socially, there is a growing demand for
digital literacy and new technological competencies from the workforce (HRM4802, Study Guide, p.
37).

, Strategically, the challenge lies in the significant gap between the skills required for a digital
economy and the skills currently available in the labour market, a problem particularly acute in
South Africa with its existing skills shortages (HRM4802, Study Guide, p. 76). This drives the need
for massive upskilling and reskilling initiatives and the adoption of Human Resource Information
Systems (HRIS) to manage human capital more strategically and efficiently (HRM4802, Study
Guide, p. 66).

1.2.2 how the challenge affects organisational functioning, and

The hybrid and remote work challenge profoundly affects organisational functioning. It impacts
organisational culture, as the informal interactions that build camaraderie and shared identity are
diminished, potentially leading to a weakened culture and employee isolation (HRM4802, Study
Guide, p. 36). Performance management becomes more complex, as managers must shift from
presenteeism-based evaluation to outcome-based management, which requires new competencies
and trust (HRM4802, Study Guide, p. 125). Communication structures must be redesigned to be
more deliberate and inclusive to prevent remote workers from feeling disconnected (HRM4802,
Study Guide, p. 125). Employee well-being is also significantly affected, with risks of burnout, stress,
and mental health issues due to the blurring of work-life boundaries and increased digital
presenteeism (HRM4802, Study Guide, p. 126).

The digital transformation and skills gap challenge affects organisational functioning by creating a
potential mismatch between the organisation's strategic goals and its human capital capabilities. If
the workforce lacks the necessary digital skills, the organisation cannot fully leverage new
technologies, leading to a loss of competitive advantage (HRM4802, Study Guide, p. 37). It can
create internal friction between early technology adopters and those resistant to change, impacting
morale and productivity. Furthermore, the need to constantly update technology and skills puts
pressure on budgets and requires agile learning and development systems (HRM4802, Study Guide,
p. 140). The administrative burden on HR can also increase if manual processes are not replaced by
efficient HRIS, hindering its ability to act as a strategic partner (HRM4802, Study Guide, p. 18).

1.2.3 the implications for HR’s evolving strategic role, responsibilities, priorities, and
competencies.

For the hybrid work challenge, HR's strategic role must evolve from enforcing office-based policies
to becoming an architect of flexible, trust-based work systems. The responsibility shifts to
developing remote work policies that are fair, equitable, and legally compliant, and to equipping
managers with the skills to lead virtual teams (HRM4802, Study Guide, p. 125). Priorities must
include redesigning jobs for a virtual context, implementing digital well-being strategies, and
creating compelling employee experiences that foster engagement and connection regardless of
location (HRM4802, Study Guide, p. 114). The required competencies for HR professionals include
empathy, emotional intelligence, and cultural agility to manage a dispersed and diverse workforce, as
well as expertise in virtual performance management and digital wellness (HRM4802, Study Guide,
p. 87).
