Building Teacher and Middle Management Resilience to Sustain School Effectiveness Under
Volatile and Uncertain Conditions

1) Introduction
This assignment presents the research methodology for a study investigating how senior leaders and
middle managers can build teacher and middle manager resilience to sustain school effectiveness
under volatile, uncertain, complex, and ambiguous (VUCA) conditions.

The central research question is:
How can senior leaders and middle managers build teacher and middle manager resilience to sustain
school effectiveness under VUCA conditions?

This is examined through three sub-questions:
(1) What leadership practices do teachers and middle managers identify as most supportive of their
resilience under VUCA conditions?
(2) How do middle managers understand and enact their role in building teacher resilience under
VUCA conditions? And
(3) What are the mechanisms through which leadership practices translate into teacher resilience
outcomes?

The purpose of the study is to investigate how senior leaders and middle managers can build teacher
and middle manager resilience to sustain school effectiveness under VUCA conditions, with a
particular focus on understanding the perspectives of teachers and middle managers, identifying
enabling and inhibiting factors, and examining the mechanisms through which leadership practices
translate into resilience outcomes. This assignment discusses the methodological choices that will
guide the study, including the research paradigm, approach, design, sampling, data collection, data
analysis, quality criteria, and ethical considerations.

2) Research Paradigm
This study is situated within the pragmatist paradigm, which holds that knowledge is neither purely
objective nor purely subjective but is validated by its practical consequences and usefulness in
solving problems (Kivunja & Kuyini, 2017). Ontologically, pragmatism rejects the dualism between
objective and subjective realities, recognising that multiple realities may exist but that these realities
are best understood through their practical effects. Epistemologically, pragmatism is pluralist,
acknowledging that knowledge can be acquired through multiple methods and that the choice of
methods should be driven by the research questions and the practical outcomes sought (Creswell,
2013).

Pragmatism is appropriate for this study because it addresses a pressing practical problem: the high
and rising rates of teacher burnout and attrition, which have significant consequences for school
effectiveness and learner outcomes. The study requires a mixed-methods approach that combines
quantitative and qualitative data, and pragmatism provides a philosophical justification for
integrating these methods. Furthermore, the study is situated in the complex, context-dependent
environment of South African schools, and pragmatism acknowledges that knowledge is
context-dependent and that findings must be interpreted in light of local conditions.
