Introduction


Remote work has evolved from a temporary solution into a long-term transformation

of how organizations operate. Companies increasingly rely on remote and hybrid models to

improve flexibility, reduce operational costs, and access global talent (Galanti et al., 2021).

While these structural changes have been implemented successfully, leadership practices

have not adapted at the same pace. As a result, a disconnect has emerged between how work

is organized and how employees are managed.


This gap becomes particularly clear when viewed through the lens of Self-

Determination Theory, which suggests that employee motivation depends on three key

factors: autonomy, competence, and relatedness (Robbins & Judge, 2023). In remote

environments, these elements are often weakened or inconsistently supported. Traditional

leadership approaches that rely on visibility and direct supervision are no longer effective, yet

many organizations continue to apply them. Consequently, the core challenge is not

employee disengagement itself, but leadership misalignment with the psychological and

structural realities of remote work.


This paper examines the root causes of motivation challenges in remote environments

and proposes a structured leadership approach that integrates organizational behavior theories

with practical solutions to improve engagement and performance.

The transition to remote work has significantly disrupted the psychological contract

between employees and organizations. This contract represents the unwritten expectations of
