Nurses routinely face challenging situations that demand advanced skills in problem-

solving, decision-making, and conflict resolution. Enhancing problem-solving is vital, as it relies

on reflective and creative thought (Ahmady & Shahbazi, 2020), while Nelson (2025) describes

the decision-making process as a structured approach that enables professionals to address

problems by gathering information, evaluating alternatives, making informed choices,

implementing solutions, and assessing outcomes. Conflict arises from differing opinions that

may disrupt workplace dynamics, yet effective conflict management resolves these

disagreements by yielding outcomes beneficial to all parties involved. (Ronquillo et al., 2023).

In the demanding environment of hospital care, heavy workloads impose significant

strain on nursing staff, often leading to burnout, reduced quality of care, and pervasive job

dissatisfaction. The shortage is exacerbated by rising nurse burnout, increased workforce churn,

and shorter career spans, driven by excessive workloads, chronic fatigue, and sustained

occupational stress (Glarcher et al., 2025). Clinical decision-making is a critical component of

nursing that significantly influences care standards. Nurses make two primary types of decisions:

those that directly impact patient care and those that shape the work environment and team

dynamics (Ahmady & Shahbazi, 2020). Recognizing the critical role nurse managers play in

fostering positive work environments, this paper examines the "Workload Worries" scenario, a

case where a newly appointed nursing manager in a pediatric care unit identifies pronounced

dissatisfaction stemming from an inequitable workload distribution between nursing teams.
