SCENARIO: Ubuntu Manufacturing (Pty) Ltd is a large South African manufacturing company with branches in several provinces. As the organisation expands, employees are increasingly seeking opportunities for promotion and career development. Management has therefore appointed an Industrial Psychologist to strengthen the organisation's career counselling and psychological assessment practices. Employees who are interested in career advancement participate in career counselling. The workforce is diverse in terms of language, culture, educational background, age and work experience. The Industrial Psychologist therefore cautions management against making career decisions on the basis of a single assessment score and emphasises the importance of considering the individual within their broader personal, social and environmental context. Ubuntu Manufacturing also uses psychological assessments for recruitment, placement, promotion and employee development. Management wants assurance that these assessments are fair across different groups and that employees are not disadvantaged by irrelevant characteristics. The Industrial Psychologist is particularly concerned that some assessment items may function differently for employees from different groups, even where employees have the same level of ability. At Ubuntu Manufacturing, intelligence, aptitude and interest assessments support career
counselling and decision-making by providing structured information that helps match
employees’ strengths to suitable roles amid expansion and promotion opportunities.

Intelligence assessments measure general cognitive ability e.g. reasoning, problem-
solving. They help identify employees with the intellectual capacity for complex technical,
supervisory or managerial roles in manufacturing, guiding realistic career paths and
developmental interventions (Foxcroft & Roodt, prescribed text, chapters on cognitive
assessment and career counselling).

Aptitude assessments evaluate specific potential e.g. mechanical, numerical, spatial or
clerical aptitudes. These are particularly useful for placement and promotion decisions in
a manufacturing environment, indicating which employees are likely to succeed in
specialised technical or operational positions with appropriate training.

Interest assessments e.g. inventories such as the Self-Directed Search or local
equivalents identify preferred work activities and environments. They help employees
