HRM2603: Remuneration Practices

Introduction

Remuneration management is a strategic human resource management function
because decisions concerning pay, incentives, benefits and pay structures influence
an organisation's ability to attract, retain and motivate employees while maintaining
fairness and financial sustainability. Effective remuneration cannot therefore be based
exclusively on what an organisation can afford or on what competitors pay; it requires
an integrated consideration of internal alignment, external competitiveness, employee
contribution and the wider total reward package (Coetzee, Bezuidenhout & Furtak,
2026). Contemporary reward management further recognises that performance-
related pay can generate positive outcomes when the design of the reward system
corresponds with the nature of the work, while poorly designed incentives can produce
unintended behavioural consequences (Lucifora & Origo, 2022; Wood, Leoni &
Ladley, 2023). The following discussion applies these principles to the questions
presented in the assessment, demonstrating how remuneration decisions require a
balance between employee motivation, organisational objectives, market realities,
fairness and cost efficiency.

Question 1 [11 marks]

1.1 Why some industries make greater use of pay-for-performance plans than
others [5 marks]

Pay-for-performance (PFP) refers to remuneration arrangements in which some part
of an employee's reward is linked to the achievement of predetermined performance
objectives. PFP may operate at individual, group or organisational level, depending on
the nature of the work and the behaviour that the organisation seeks to encourage
(Coetzee, Bezuidenhout & Furtak, 2026). The extent to which industries use PFP
therefore differs because jobs vary in the measurability of performance, the degree of
employee control over outcomes, the level of task interdependence and the extent to
which individual contribution can be distinguished from collective organisational
performance.

Industries characterised by relatively observable and measurable individual outputs
are generally better suited to individual incentives. For example, sales environments
