Employees’ Unhappiness
Value theory of job satisfaction asserts that employees
experience satisfaction when their jobs fulfill their important
work-related values (Greenberg, 2011). When employees
perceive a mismatch between what they value in their work
environment and what they actually receive, dissatisfaction
arises (Locke, 1976). According to Judge and Klinger (2008),
value theory is useful in diagnosing workplace unhappiness
because it highlights discrepancies between employee
expectations and workplace realities.
Furthermore, research by Kristof-Brown, Zimmerman, and
Johnson (2005) emphasizes that job satisfaction depends on
the congruence between an employee’s values and the
organization’s rewards and culture. When employees feel
undervalued, underpaid, or unrecognized, they experience
emotional distress and disengagement (Schaufeli & Bakker,
2004). Thus, using value theory helps organizations pinpoint
specific areas where employees feel misaligned, enabling
targeted interventions to improve satisfaction and reduce
unhappiness.
