The Value Theory of Job Satisfaction, developed by Locke (1976), asserts that job satisfaction
arises when employees perceive that their job fulfills their important work values. When there is
a mismatch between what employees value in their job and what they experience, dissatisfaction
occurs (Locke, 1976). This theory is useful for investigating employee unhappiness because it
identifies the discrepancies between employees' expectations and actual job conditions.

Application of Value Theory to Employee Unhappiness:

1. Identifying Value Discrepancies – Employees may value factors such as fair
compensation, work-life balance, recognition, and career growth. If these values are
not met, employees become unhappy (Judge, Weiss, Kammeyer-Mueller, & Hulin,
2017).
2. Understanding Individual Differences – Different employees prioritize different work
values. By using Value Theory, organizations can tailor interventions to address the
specific sources of dissatisfaction among employees (Kristof-Brown, Zimmerman, &
Johnson, 2005).
3. Organizational Implications – If a majority of employees experience dissatisfaction due
to unmet values, this can lead to higher turnover, lower productivity, and reduced
engagement (Schleicher, Hansen, & Fox, 2011).

By utilizing the Value Theory of Job Satisfaction, the investigation can uncover the root causes
of unhappiness and guide management in making meaningful improvements.
